Working with a Childminder Assistant

A Guide to Expanding Your Business

As your reputation grows, you may find your waiting list becoming unmanageable. Many childminders reach a point where they consider hiring a Childminder Assistant. This is a significant step that changes your role from a sole trader to an employer and a leader.

Expanding your team allows you to care for more children (increasing your income) and provides an extra pair of hands for outings, meals, and emergencies. However, it also brings new legal and regulatory responsibilities.

  1. Understanding the Role and Ratios

The primary reason for hiring an assistant is usually to increase your ratios.

  • The Ratio Rule: In England, a childminder with an assistant can care for more children, provided the space allows for it. Typically, you can care for up to 6 children under the age of 8, but with an assistant, you can double these numbers (up to 12 children), provided no more than 6 are in the “early years” age group.
  • Sole Charge: An assistant can only be left in “sole charge” of children for up to two hours a day (e.g., for school runs) only if they have a valid Paediatric First Aid certificate and you have written parental permission.
  1. Legal Requirements for Your Assistant

Before an assistant can start working in your home, several mandatory checks must be completed:

  • Enhanced DBS Check: Just like you, your assistant must have a clear, enhanced DBS check.
  • Health Declaration: They must be physically and mentally fit for the role.
  • First Aid: While not strictly mandatory unless they are left in sole charge, it is best practice for all assistants to hold a 12-hour Paediatric First Aid certificate.
  • Safeguarding Training: They must understand how to identify and report concerns.
  1. Your Responsibilities as an Employer

When you hire an assistant, you are no longer just a childminder; you are a business owner with staff.

  • Contracts and Payroll

You must provide a written contract of employment. You will also need to register as an employer with HMRC, set up a payroll system to handle PAYE (Tax and National Insurance), and potentially set up a workplace pension.

  • Insurance

Your Public Liability Insurance must be updated to include “Employer’s Liability Insurance.” This is a legal requirement in the UK if you have anyone working for you.

  • Induction and Supervision

Ofsted requires you to provide a thorough induction. You must also hold regular “supervision” meetings to discuss the children’s development, any safeguarding concerns, and the assistant’s own professional wellbeing.

  1. Managing the “Home-Work” Dynamic

Hiring an assistant means having another adult in your home every day. This requires a shift in mindset:

  • The Lead Childminder Role: You remain the person accountable to Ofsted. You must lead the planning and ensure the EYFS standards are being met by your assistant.
  • Clear Communication: Set clear expectations regarding phone usage, breaks, and interactions with your own family members during work hours.
  • Privacy: Ensure your assistant has a place to store their belongings and a clear understanding of which areas of your home are private.
  1. The Financial Impact: Is it Worth It?

While an assistant allows you to take on more children, you must calculate if the extra income covers the costs:

  1. The Income Boost: Calculate the weekly fees from the additional 2 or 3 children you can now take on.
  2. The Costs: Deduct the assistant’s hourly wage, employer National Insurance contributions, increased food/resource costs, and the higher insurance premium.
  3. The “Hidden” Value: Don’t forget to value the “non-financial” benefits, such as reduced stress, the ability to take a sick day (if your assistant can cover), and the improved quality of care for the children.

Conclusion: Taking the Leap

Hiring an assistant is the most effective way to scale a childminding business without moving to commercial premises. By following the legal requirements and building a strong professional relationship, you can grow your business while maintaining the “home-from-home” feel that parents value so highly.
